心理资本视角的新生代农民工敬业度提升研究。通过完善继续教育、提供培训机会;营造和谐氛围,提供心理帮扶;助力角色认同、肯定工作价值

摘要社会转型期,农民工的敬业度状况直接关系到他们的自身发展和我国城镇化的推进。以认知投入、情感投入、生理投入作为衡量敬业度的三个结构维度,新生代农民工分别呈现出积极寻求更高发展,努力工作获得技能;工作中人际关系淡薄,缺乏认同感意义感以及较少投入业余时间工作,缺乏自我规划的现状。以自我效能感、希望、乐观和韧性四个要素组成心理资本对新生代农民工敬业度影响的分析框架,希望与乐观对新生代农民工敬业度影响显著,自我效能感、韧性影响相对较小。可以通过完善继续教育、提供培训机会;营造和谐氛围,提供心理帮扶;助力角色认同、肯定工作价值;加强人文关怀、主动关心帮助来提高新生代农民工的敬业度。87056

A Study on the Improvement of New Generation Migrant Workers' Engagement Based on the Perpective of Psychological Capital

Abstract In the social transition period, the engagement of the migrant workers is directly related to their own development and the promotion of urbanization in China。 With "cognitive engagement", "emotional investment", "physiological input" as a measure of engagement of three dimensions, the new generation of migrant workers were shown to actively seek higher development, work hard to acquire skills, interpersonal relationship in the work is weak, the lack of recognition sense sense of meaning and less investment in spare time work, lack of self programming。 Psychological capital of the new generation of migrant workers engagement affecting the analysis framework is composed of four elements: "The self potency feeling", "Hope", "Tptimism" and "Toughness", "Hope" and "optimistic" has a significant influence on the new generation of migrant workers engagement, "self-efficacy", "tough" effect is relatively small。 Can improve the continuing education and training opportunities; create a harmonious atmosphere, provide psychological assistance; boost the role of identity, certainly the work value; strengthen the humanities concern, take the initiative to care for help to improve the new generation of migrant workers in the engagement。
